The Problem

Bias costs more than talent
Hiring, promotion, restructure and redundancy decisions often lean on proxies and gut feel: the school, the employer brand, the familiar face, the loudest voice in the room. Strong people get overlooked. And even a sound decision looks subjective the moment it is challenged. The exposure is highest on internal decisions, where a single restructure or redundancy call canlead to an unfair dismissal claim and a discrimination claim at once.

The Solution

Merit-based decisions that prove themselves
Evidence Select strips out identity, scores everyone against a pre-agreed framework, and generates an audit-ready record. Whether you are recruiting, promoting, restructuring or making people redundant, you make the fair call, and you can prove exactly why. It does its most important work on internal decisions, where the risk is greatest.

Anonymous Shortlisting

Panels review people blindly. No names, no photos, no assumptions. Just evidence of what someone can actually do, matched to what the role needs. Bias doesn’t get a seat at the table.

Evidence-based assessment frameworks

Pre-agreed criteria and work-sample tasks, scored independently by your panel. Everyone is measured against the same standard, so decisions are consistent, comparable and documented. Score what matters, record your reasoning, defend your choice.

It lists criteria for strong evidence like diagnosis, understanding, managing conflict, and rebuilding collaboration. The scoring section allows setting max and minimum pass scores with a slider showing 60% achieved. Buttons for changing prompts, moving scenarios, removing, and adding another scenario are visible.

Automated candidate feedback

Every applicant gets personalised, criterion-referenced feedback, automatically. No one gets ghosted, you save hours per round, and the people who applied, along with the ones watching, see a process that treats them fairly.

Audit-ready evidence trail

Every decision traces back to a criterion, a score and a rationale. One record you can share with staff, unions and, if it comes to it, a tribunal. This is what turns a fair decision into a defensible one, and it matters most in restructure and redundancy.

The cost of getting it wrong

Where the risk really sits

The exposure is not abstract. When a decision cannot be defended, these are the awards a tribunal can make. Discrimination awards are uncapped, and the mean is pulled up by a handful of large cases, so we show the median alongside it.

Unfair dismissal, for example a redundancy decision that cannot be defended, sits on top of that. The basic award is capped at £22,530. The compensatory award is the lower of £123,543 or 52 weeks’ gross pay.On internal decisions these claims do not arrive one at a time. A single restructure or redundancy call can lead to an unfair dismissal claim and a discrimination claim together. That is where a documented, scored, defensible process is worth most, and where Evidence Select provides the audit trail you need.

What clients say

Used for business critical appointments

Applied to high-stakes appointments where fairness, transparency and defensibility
had to stand up to scrutiny.
The debiasing aspect helped us challenge our preconceived ideas
about people we already knew.

During a recent restructure we needed to appoint leaders to newly created roles from a group of internal applicants. Evidence Select provided a structured way to review candidates against clear criteria and assess the evidence for each applicant. The debiasing aspect helped us challenge our preconceived ideas about people we already knew. Instead of relying on reputation or assumptions, we were able to focus on the evidence presented.
We found that the platform was straightforward to use and helped the panel reach decisions with confidence. Importantly, the process was transparent for applicants. Those who were not appointed understood why decisions had been made. Overall, the process strengthened trust in management decisions and, as a team, gave us confidence in the people appointed to these important leadership roles.

Their approach created the space for meaningful engagement across the College, ensuring that colleagues felt heard, valued and part of the journey.

Working with Leading Kind was instrumental in helping Glasgow Kelvin College develop a set of values that genuinely reflect who we are and who we aspire to be. Their approach created the space for meaningful engagement across the College, ensuring that colleagues felt heard, valued and part of the journey. The result was not simply a set of words, but a shared sense of purpose and identity that continues to guide our culture and decision-making. Alex and the team brought insight, professionalism and warmth throughout the process, and I would highly recommend them to any organisation seeking to build authentic, values-led cultures.
